National data on rank and salaries for academic men and women, and continuing reports on grievances and court cases, document the continuation of sex discrimination. Yet the literature reveals no conceptual framework to understand or alter this pervasive phenomenon. The authors apply formulations derived from organization theory and Lewin's concept of the life space in order to clarify factors that contribute to women's remaining predominantly marginal despite official commitment to equal opportunity. They recommend changes in the structure and procedures of academe, and a reevaluation of the roles of men and women. They suggest ways to strengthen affirmative action programs and mechanisms to more fully integrate faculty women into university life.
