近年の日本では,就業ニーズや就業形態の多 様化の進展に伴い,個人と組織の関係に変化が 生じてきていることが指摘されている(厚生労 働省,2006,2011;労働政策研究・研修機構, 2007a, 2007b, 2008;佐藤編,2004;生命保険文 化センター編,2001)。このような状況の中で, 組織はその存続・発展のために,多様な労働者 との間に良好な関係を構築し,維持・向上に努 める必要がある。そのため,組織には個々人の ニーズや視点を理解する努力が求められる。同 時に,組織の取り組みや対応が働く人々にどの ようなものとして認識され,どのように受け止 められているのかについて把握することが今ま で以上に必要になってくる。働く人々の組織に 対する評価や意見を反映した概念や指標は理論 的・実践的にも,その重要性は今後ますます高 まることが予想される。そこで,本稿では,働 く人々の視点を重視し,組織の従業員に対する 取り組みや対応への彼ら・彼女らの評価を表 している「知覚された組織的支援(Perceived Organizational Support:以下 POS)」という 概念に焦点を当てる。 POS は Eisenberger, Hungtington, Hutchison ほか(1986)によって提唱された概念であ り,働く人々の態度や行動だけでなく個人と 組織との関係性を理解するための理論的視座 Japanese Journal of Administrative Science Volume 27, No.1, 2014, 13-34 経営行動科学第 27 巻第 1 号,2014,13-34 Research Note 研究ノート
