The work engagement and performance of doctors in public hospitals in China not only directly affect the patients ' perception of service level and quality, but also represent the overall medical level and service quality in China. Based on the theory of Self-Determination Theory and Career Construction Theory, this paper constructs the hypothesis model of “CallingWork Engagement-Occupational Identity” based on 403 effective samples of statistical analysis, which shows that there is a positive correlation between doctors’ calling and their work engagement, and occupational identity is a partial mediator between calling and work engagement. This study helps improve doctors’ work engagement and build a harmonious doctor-patient relationship by enhancing their calling and occupational identity. 公立医院医生的职业使命感对工作投入的影响研究 ——以职业认同为中介变量 王颖, 张玮楠 北京师范大学政府管理学院,北京,中国 *通讯作者 关键词:职业使命感;工作投入;职业认同;医生 摘要: 中国公立医院医生的工作投入不但直接影响患者对服务水平和质量的感知,也代表中 国整体医疗水平和服务质量。探究这一群体的职业使命感对工作投入的影响以及该影响的发 生机制,是了解特定国情下医生群体职业心理的理论问题。论文以自我决定理论和生涯构建 理论为基础,构建“职业使命感—职业认同—工作投入”假设模型,使用403份公立医院医生 的有效样本,得出医生的职业使命感与工作投入呈显著正相关关系,职业认同在职业使命感 和工作投入之间起部分中介作用。提出通过增强医生职业使命感和职业认同的双路径提高医 生工作投入水平,构建和谐医患关系。 1. 前言 职业使命感是一种对某职业的强烈热情且体验到强烈的意义感,是主观和内在的结合。 一方面,中国公立医院的医生职业压力大、工作时间长、工作强度大、工作风险高 ,尤其在 医患矛盾突出的背景下,医生面临多重风险和挑战。这使得医生的职业吸引力下降,职业认 同明显降低。另一方面,患者似乎对医生的工作投入及其绩效也不认可。社科院 2016年发布 的《北京社会治理发展报告(2015—2016)》显示,有关医疗纠纷讼诉案件数量在持续增长, 7 年间增长近 2.4 倍。因此在这种国情背景下,中国的医生似乎更需要强烈的职业使命感来 克服外在环境压力和内在的焦虑。目前,对职业使命感的研究主要集中在护士、警察、教师 等群体,对于医生群体的研究还非常罕见。本文关注公立医院医生这一群体的职业使命感对 233 工作投入的影响及其过程,以自我决定理论和生涯构建理论为基础,构建“职业使命感-职业 认同-工作投入”的假设模型,并使用统计分析对假设进行检验,并据此提出提升医生职业使 命感和工作投入的对策和建议。
